Ces tableaux, par les informations qu\u2019ils donnent, sont sens\u00e9s dire si l\u2019\u00e9quipe se dirige dans la bonne direction ou si au contraire elle se d\u00e9route.<\/p>\n<p>L\u2019image du banquier \u00ab ami de la famille \u00bb qui accorde le pr\u00eat pour le premier appartement ou ouvre le livret A du petit dernier, a-t-elle v\u00e9cu ?<\/p>\n<p>Avec la crise, les banquiers se cachent-ils pour pleurer ?<\/p>\n<p>&nbsp;<\/p>\n<ul>\n<li><strong>Les conditions de travail \u00e0 l\u2019\u00e9preuve de la crise\u00a0:<\/strong><\/li>\n<\/ul>\n<p>Le management par le \u00ab\u00a0reporting\u00a0\u00bb atteint vite ses limites. Le Syndicat national de la banque tire la sonnette d\u2019alarme sur les conditions de travail des salari\u00e9s du secteur. Pour la deuxi\u00e8me fois depuis 2011, l\u2019organisation syndicale a men\u00e9 une enqu\u00eate sur les risques psychosociaux (RPS) aupr\u00e8s de 5.739 adh\u00e9rents, exer\u00e7ant en majorit\u00e9 (65,4 %) en contact direct avec les clients dans un r\u00e9seau commercial.<\/p>\n<p>En agence, pr\u00e8s de 80% des sond\u00e9s affirment qu\u2019on leur demande \u00ab une quantit\u00e9 excessive de travail \u00bb et 70,5% n\u2019ont pas \u00ab le temps n\u00e9cessaire pour le faire correctement \u00bb. Un rythme guid\u00e9, selon 81% d\u2019entre eux, par \u00ab les proc\u00e9dures et normes de production \u00bb.<\/p>\n<p>Autre difficult\u00e9 soulign\u00e9e dans l\u2019enqu\u00eate\u00a0: la non prise en compte de l\u2019impr\u00e9vu \u2013 le quotidien d\u2019une agence &#8211; et la perte d\u2019autonomie, m\u00eame pour ceux qui encadrent. Ainsi, pr\u00e8s de 60% des encadrants ne peuvent ni choisir, ni modifier leurs m\u00e9thodes de travail. \u00ab Le management n\u2019est pas l\u00e0 pour ses comp\u00e9tences, mais pour sa capacit\u00e9 \u00e0 ex\u00e9cuter des d\u00e9cisions et \u00e0 r\u00e9aliser du reporting \u00bb, indique X\u00e9nophon Vaxevanoglou, psychologue du travail.<\/p>\n<p>&nbsp;<\/p>\n<ul>\n<li><strong>Vendre ou conseiller\u00a0?<\/strong><\/li>\n<\/ul>\n<p>Cette culture du chiffre peut entrer en conflit avec la dimension \u00ab conseil \u00bb des m\u00e9tiers de l\u2019agence bancaire. En 2005, la sociologue Elisabeth Brun-Hurtado observait \u00ab une porosit\u00e9 croissante du groupe des commerciaux de l\u2019agence bancaire par rapport au reste des entreprises priv\u00e9es marchandes \u00bb. Aujourd\u2019hui, cela cr\u00e9e une injonction contradictoire entre, d\u2019un c\u00f4t\u00e9, la n\u00e9cessit\u00e9 de remplir des objectifs commerciaux rendus plus ambitieux avec la crise et, de l\u2019autre, faire son \u00ab m\u00e9tier de banquier \u00bb.<\/p>\n<p>Se greffe l\u00e0-dessus la conscience professionnelle : la responsabilit\u00e9 du conseiller vis-\u00e0-vis du client est grande, davantage que dans beaucoup de secteurs, car l\u2019argent n\u2019est pas un bien comme les autres. Les salari\u00e9s le savent et cette pression s\u2019ajoute \u00e0 celle des chiffres.<\/p>\n<p>&nbsp;<\/p>\n<ul>\n<li><strong>L\u2019organisation du travail\u00a0: trouver le chemin et gare \u00e0 la mesure\u00a0!<\/strong><\/li>\n<\/ul>\n<p>Le terrain, c\u2019est la vraie vie de ce qui avait \u00e9t\u00e9 pens\u00e9 sur le papier. Comprendre la diff\u00e9rence entre t\u00e2che \u00ab\u00a0version papier\u00a0\u00bb et activit\u00e9 \u00ab\u00a0version vraie vie\u00a0\u00bb permet de manager le r\u00e9el. Les collaborateurs ne font pas exactement ce qui \u00e9tait pr\u00e9vu, ne suivent pas exactement les proc\u00e9dures\u2026 mais le travail se fait.<\/p>\n<p>L\u2019organisation repose sur une structure, d\u00e9crite par un organigramme. Les relations entre les personnes ne suivent pas les lignes des organigrammes mais des chemins de pouvoir, d&rsquo;affinit\u00e9, d&rsquo;int\u00e9r\u00eats. Conna\u00eetre ces chemins invisibles permet de conna\u00eetre les leviers informels qui vont rendre possible &#8211; ou impossible &#8211; une d\u00e9cision.<br \/>\nIl faut permettre au manager d\u2019exercer son m\u00e9tier dans un contexte de travail qui a chang\u00e9 et pour lequel il n\u2019a pas \u00e9t\u00e9 pr\u00e9par\u00e9. Il doit apprendre \u00e0 lire les r\u00e9actions des collaborateurs et \u00e0 distinguer les signes d\u2019\u00e9puisement moral et ceux induits par une lassitude naturelle face au poste. Il doit apprendre \u00e0 promouvoir les r\u00e9ussites individuelles sans stigmatiser les contre-performances.<\/p>\n<p>Les entreprises n\u00e9gligent \u00e0 tort le levier humain, garant d\u2019engagement dans le travail, de motivation. Dans le contexte actuel, la qualit\u00e9 de vie au travail constitue un facteur pr\u00e9pond\u00e9rant de contribution \u00e0 la performance de l\u2019entreprise.
